Managers must provide the evidence — specific achievements, examples, and observations. The AI structures and drafts; it cannot generate evidence the manager hasn't given it.
Performance reviews are legally significant documents — they can be used in employment tribunal proceedings. HR should review AI-assisted reviews for any language that could be problematic.
Ensure the process makes clear to employees that reviews were manager-authored with AI drafting assistance, not generated without manager input. Transparency about AI involvement in performance documentation is important for trust.
A common failure mode is managers providing thin, vague notes and expecting the AI to produce a comprehensive review. The quality of the output is a direct function of the quality of the manager's input. Brief managers on what good input looks like before rolling out.
Experiment starter: In the next review cycle, offer opt-in access to an AI drafting tool for 10–15 managers. Collect feedback on time saved and perceived quality of the output. Have HR assess a sample of AI-assisted reviews blind against the manager's standard reviews from the previous cycle for specificity and balance.
